Abstract
This study explores the complex relationship between perceived diversity, equity, and inclusion (DEI) and HR systems in shaping supportive digital employee voice (DEV) on social media job platforms (SMJPs) through Social Exchange Theory and employee reciprocity. Using quantitative and qualitative data from Glassdoor, this research combines advanced machine learning text-mining techniques with Partial Least Squares Structural Equation Modelling to analyze two extensive datasets: 101,115 employee reviews for qualitative theme identification and 230,690 structured reviews from 21 organizations for quantitative validation. Findings demonstrate that DEI perceptions positively influence supportive DEV, underscoring the role of inclusive workplace cultures in fostering employee advocacy. Growth-enhancing and maintenance-enhancing HR practices independently drive supportive DEV, reflecting their significance in eliciting positive employee responses. However, DEI shapes these effects in subtle and distinctive ways, while DEI perceptions weaken the reciprocity mechanism associated with growth-enhancing HR practices by reducing their distinctiveness as discretionary organizational investments, they amplify the impact of maintenance-enhancing HR practices, aligning with employees' perceptions of fairness and organizational care. These findings have significant implications for organizations aiming to strategically position HR practices within inclusive frameworks to enhance employee advocacy and strengthen their digital reputation.
